What Is Cultural Hegemony
Cultural hegemonyà refers to dominationà or rule maintained through ideological orà cultural means. It is usually achieved through social institutions, which allow those in power to strongly influence the values, norms, ideas, expectations, worldview, and behavior of the rest of society. Cultural hegemony functions by framing the worldview of the ruling class, and the social and economic structures that embody it, as just, legitimate, and designed for the benefit of all, even though these structures may only benefit the ruling class. This kind of power is distinct from rule by force, as in a military dictatorship, because it allows the ruling class to exercise authority using the peaceful means of ideology and culture. Cultural Hegemony According to Antonio Gramsci Fototeca Storica Nazionale/Getty Imagesà The Italian philosopher Antonio Gramsci developed theà concept of cultural hegemony out of Karl Marxââ¬â¢s theory that the dominant ideology of society reflects the beliefs and interests of the ruling class. Gramsci argued that consent to the rule of the dominant group is achieved by the spread of ideologiesââ¬âbeliefs, assumptions, and valuesââ¬âthrough social institutions such as schools, churches, courts, and the media, among others. These institutions do the work of socializing people into the norms, values, and beliefs of the dominant social group. As such, the group that controls these institutions controls the rest of society. Cultural hegemony is most strongly manifested when those ruled by the dominant group come to believe that theà economic and social conditions of their society are natural and inevitable, rather than created by people with a vested interest in particular social, economic, and political orders. Gramsci developed the concept of cultural hegemony in an effort to explain why the worker-led revolution that Marx predicted in the previous century had not come to pass. Central to Marxââ¬â¢s theory of capitalism was the belief that the destruction of this economic system was built into the system itself sinceà capitalism is premised on the exploitation of the working class by the ruling class. Marx reasoned that workers could only take so much economic exploitation before they would rise up and overthrow the ruling class. However, this revolution did not happen on a mass scale. The Cultural Power of Ideology Gramsci realized that there was more to the dominance of capitalism than the class structure and its exploitation of workers. Marx had recognized the important role that ideology played in reproducing the economic system and the social structure that supported it, but Gramsci believed that Marx had not given enough credit to the power of ideology. In his essay ââ¬Å"The Intellectuals,â⬠written between 1929 and 1935, Gramsci described the power of ideology to reproduce the social structure through institutions such as religion and education. He argued that societys intellectuals, often viewed as detached observers of social life, are actually embedded in a privileged social class and enjoy great prestige. As such, they function as the ââ¬Å"deputiesâ⬠of the ruling class, teaching and encouraging people to follow the norms and rules established by the ruling class. Gramsci elaborated on the role the education system plays in the process of achieving rule by consent, or cultural hegemony, in his essay ââ¬Å"On Education.â⬠The Political Power of Common Sense In ââ¬Å"The Study of Philosophy,â⬠Gramsci discussed the role of ââ¬Å"common senseâ⬠ââ¬âdominant ideas about society and about our place in itââ¬âin producing cultural hegemony. For example, the idea of ââ¬Å"pulling oneself up by the bootstraps,â⬠the idea that one can succeed economically if one just tries hard enough, is a form of common sense that has flourished under capitalism, and that serves to justify the system. In other words, if one believes that all it takes to succeed is hard work and dedication, then it follows that the system of capitalism and the social structure that is organized around it is just and valid. It also follows that those who have succeeded economically have earned their wealth in a just and fair manner and that those who struggle economically, in turn, deserve their impoverished state. This form of common sense fosters the belief that success and social mobility are strictly the responsibility of the individual, and in doing so obscures the real class, racial, and gender inequalities that are built into the capitalist system. In sum, cultural hegemony, or our tacit agreement with the way that things are, is a result of socialization, our experiences with social institutions, and our exposure to cultural narratives and imagery, all of which reflect the beliefs and values of the ruling class.

This inconsistency does not add credence to the stability of the current United States government and its approach to foreign policy. In terms of pinpointing President Trumpââ¬â¢s actions within the deterrence or spiral model theory Jervis suggests, it is rather impossible to categorize the administration to one or another. Neither one adequately explains the motivations behind President Trumpââ¬â¢s actions and it is difficult to understand whether President Trumpââ¬â¢s inconsistency with others in the White House results from his belief in the U.S.ââ¬â¢ threatened security from these alliances or from innate aggressiveness inhabited by these countries. Based on what policies Trump executed so far, his pre-election campaigns, and the great turmoil in th e United Statesââ¬â¢ government, I would analyze that the true motives behind President Trumpââ¬â¢s actions primarily focus on sending domestic messages rather than international messages. Both of the poets portray these events in a highly negative way showing that they are against these events continuing. However, A London Fete was written years after public hangings had been banned while The Badger was written at a time when Badger baiting was still common public entertainment. Both poets use critical descriptions of the people involved in the events in order to convey their protest as well as creating sympathy for the victims of the poems and creating unpleasant atmosphere/s within the poems. In both poems, negative descriptions of the people involved are used to convey a negative attitude to the events themselves. For example in The Badger we read how the men who take part in the baiting of the badger laugh and shout and fright the scampering hogs. This makes them seem, in contrast to the scampering frightened hogs, like callous, mean creatures. In The London Fete, when describing the crowd looking at the man being hanged Clare writes, Thousands of eyeballs, lit with hell. This makes the crowd seem inhumane and evil in the same way that The Badger makes people seem callous and mean. However, the fact that Patmoore uses hellish connotations is perhaps more shocking as he is actually comparing humans to demonic creatures. This could be because public hangings had already been banned when Patmoore wrote his poem, therefore he was less worried about condemning people who used to attend. Clare uses milder descriptions, simply comparing humans to bullies as opposed to demons. However, another interpretation of the fact that Patmoore uses hellish descriptions of the people at the hanging is that pre-1914 there was a strong awareness and fear of witchcraft and satanic rituals. Therefore, Patmoore, knowing how much society at the time disliked witchcraft, took advantage of this by giving these connotations to the people he was describing. This, to anyone at the time reading the poem gave an particularly negative image of the people at the hanging, and of the event itself. Another technique which the poets use to portray the events in a negative way is the use of special descriptions of the victims of the events designed to create sympathy for them. In The Badger, this is done by giving the badger human-like attributes and thereby personifying him. For example, Clare writes the badger grins, which, as grinning is a human reaction to things, personifies the animal. As the reader after this point will treat the badger as a person, what is being done to him becomes even more outrageous. However, another interpretation of Clares use of the quote the badger grins is to make the badger seem happy despite what is being done to him this lends his character a sense of naivety, again creating sympathy for him. In A London Fete, Patmoore uses the same technique, the other way around. Although the victim is a human, Patmoore describes him in an animalistic way. For example we read that his roar when being hung was confused and affrighting. As roaring is something animals do, the poet implies that the person being hanged is being treated as an animal with minimal respect which is clearly unjust. The phrase, confused and affrighting also gives the image of a confused, frightened animal with no means of defending itself thereby evoking more sympathy and again making the event seem dreadfully unjust. Another technique used by both of the poets to portray their protests is the creation of a specific atmosphere. In A London Fete, Patmoore creates, right from the first line a threatening atmosphere with stark language and the repetition of the word shock which effectively describes the building of the gallows. Tension builds quickly with allusions to Newgate and to the time, which would have resounded with readers of this era. A hectic and unpleasant atmosphere is then created with phrases such as The chaos of noises and with his description of the crowd: These, half-crushes, with frantic faces. Both phrases convey a hectic atmosphere, albeit in slightly different ways. The chaos of noises appeals to ones sense of hearing. The individual noun, Chaos simply implies that the scene is chaotic and hectic but the use of the plural noises further emphasises this by conveying that there is more than one noise. If we look elsewhere in the poem, we can see that Patmoore actually lists the noises; A single cry, that shook the air, a man, with yelling tired, These blasphemed, the common din, realm of damned rejoices. The sheer amount of these noises successfully portrays the scene is frantic. It is also interesting to note that the phrase the realm of damned rejoices is used in a similar context to the noise made by the people. This implies that the people at the event are demonic, thereby conveying a negative portrayal of the event as a whole, (a technique used by Patmoore already discussed). Poetry Commentary- "Where the Sidewalk ends) EssayAll of these after-effects of the hanging portray the creation of a vicious circle of evil whereby Patmoore strengthens his protest against public capital punishment. The ending paragraph of The Badger talks about the practice of taming badgers as pets. It says that when done, a badger might lick the patting hand and try to play, clear evidence of the badger being tame. This leaves the reader with an alternative to badger baiting as opposed to the further sinister message we receive in the final paragraph of A London Fete. This alternative gives the poem a sense of hope, contrasting with the earlier paragraphs to make them seem all the more unjust. The final sinister message of A London Fete does quite the opposite, implying that the event described is only part of a large, vicious circle and suggesting there is no hope for ending the type of injustice described. In conclusion, although there are many differences between the poems such as the use of/lack of stanzas/punctuation and the presence of local dialect, I think that the techniques the poets use to shine a negative light on the events and portray their protests are very similar. The negative descriptions of spectators in A London Fete is more severe than in The Bader; while the people in A London Fete are described as demonic, in The Badger, people are simply described as bullies. This is because public hangings had already been banned when Patmoore wrote his poem, therefore making him less afraid of condemnation from his audience. Clare on the other hand attempts to relate to all audiences because at the time when he wrote his poem, as badger baiting was still being undertaken regularly, Clare did not want to scare his readers away by possibly condemning them. This is backed up by the already discussed technique used by Clare where he gives the badger a series of positive attributes hence making the badger relatable to virtually every reader and drawing sympathy for him. Although both writers attm to positive attributes hence making the badger relatable to virtuallyempt to draw sympathy for their victims, I think that Clare does this more effectively, not only with the variety of positive attributes technique but by playing on the creatures innocence and introducing the audience to him slowly in the first paragraph. In contrast to this, Patmoore evokes revulsion in his readers when describing what his victim is going through and by implying that this victim is being treated like an animal. Out of these techniques, for use in a protest poem, Clares is more effective because, as discussed, Patmoore simply condemns the audience whereas Clare treats badger baiting as an issue as complex as it is, tackling a further issue at the end. This further issue is, in my opinion the biggest difference between the poems. A London Fete ends by informing the reader that the evil that went on in the poem hasnt stopped. Instead, it will continue to grow and influence people implying that what went on in the poem, clearly a horrible event in itself, was only part of a vicious circle with no solutions or message of hope. This leads to the conclusion that A London Fete is themed around human evil. This message is conveyed through phrases like the realm of damned rejoices, describing the sound of hell, being used in the same context as phrases describing the sound of the crowd like, the clatter and clangour of hateful voices. This mixing of contexts implies that the sound of the crowd is similar to the sounds of hell and hence suggests the people in the crowd are demonic. The more ambiguous last paragraph of The Badger, talks about the practice of taming badgers and keeping them as pets. This provides an alternative to badger baiting, which is more vital in The Badger as Clare knows it would be unwise to condemn a practice without offering an alternative for it. In this sense, The Badger by John Clare is a protest poem with hope, a piece dedicated to make people at the time question the practice of badger baiting. A London Fete by John Clare is a severely condemning poem describing capital punishment. Perhaps the vicious circle of human evil he describes, although lacking the presence of public hangings was still going on when he wrote A London Fete. Therefore by condemning public hangings so severely and then linking the after-effects of this to general human evil, it could be said that Patmoores protest was a lot wider than public hangings and in fact he was protesting against general social injustice.

Therefore, motivation is considered to be detrimental to the facets of management within the workforce, where the quality of work that people express is often a result of the motivation they possess. This essay will discuss the concept of motivation by focusing on content theories of motivation and its related theories through exploration of the variable nature of needs and expectations. Also, th is essay will discuss the importance of having a motivated workforce and how the application of these theories is pivotal in achieving staff motivation. Lastly, this essay will include an evaluation of Southwest Airlines, with particular emphasis on the links between motivation and value creation for the company, as well as staff satisfaction. Motivation The motivational process in management can be treated as a need satisfying process. Content theories of motivation are primarily concerned with the dynamics of employee needs, in which the Maslow hierarchy of needs and McGregor?s X and Y theory illustrate the vast scope of needs in motivational processes (Mullins 1996: 85). Maslow?s Hierarchy of Needs Sources of motivation can be arranged in a hierarchical structure. Maslow?s hierarchy of needs theory proposes that within every person are five needs that need to be satisfied. These include, from the bottom of the hierarchy to the top; physiological needs ? these include the bodies automatic efforts to function, safety needs ? protection from emotional and physical harm, social needs ? sense of belonging, esteem needs ? receiving of respect, confidence and strength and self-respect and self-actualisation needs. This theory asserts that individuals satisfy these needs in a step like process. Maslow (1943, cited in Mullins 1996 : 40) also suggested that once the low orders of the hierarchy we satisfied they were no longer motivators. These base level motivators are widely accepted as surviving in the world. Within each of these stages there is a vast range of needs that could fit into each category hence suggesting each individuals needs could be different and unique (Gabriel 1989: 2 24; Maslow 1943, cited in Mullins 1996: 40). X and Y Theory Various sources of motivation are accountable for energizing individual behaviour. McGregor?s X and Y theory is primarily a negative and positive view of employees respectively. Theory X assumes employees to be lazy and must be coerced to perform, and that lower order needs dominate individuals. In contrast, theory Y assumes that employees are responsible can exercise self-direction and that higher level needs predominate. In this way both Theory X and Y offer wide-ranging categories of needs, suggesting the needs for motivation are not predetermined, but rather unpredictable for each individual employee (McGregor 1960, cited in Mullins 1996: 41). A Motivated Workforce A successful organization is highly dependent on a motivated workforce. Motivation affects the output of an organization, which concerns both quantity and quality. For instance, an organization relying heavily on the efficiency of their production employees has to make sure that products are manufactured in time to meet deadlines. Reflective Diary on Change Management ABSTRACT This report states my individual reflection during the process of learning CHANGE MANAGEMENT module. This covers personal viewpoint of my experience on the issues of change. The later part of the report argues on the constructive and destructive role of resistance as a part of change process. This analysis is applied to the organization (water utility) where change has been experienced. The report also emphasizes on the resistance to change and its impact on the change process. I was a bit tensed before the module started because as a database student I had no prior knowledge of change management but after the completion of the module I have gained pretty good knowledge on change management in an organization and issues involved in it. In todays economy, change is all-pervasive in organizations. It happens continuously, and often at rapid, because change has become an everyday part of organizational dynamics. There are 2 types of work in an organization viz. normal delivery process, where the main business of the organization is done and the change activities, whereby necessary change is made to the business and the way it is done. Change externally appears to be changing jobs, places, products etc. but actually occurs first inside peoples heads. It has both positive and negative effects. Change Management can be defined in 3 ways: The Task of Managing Change: It is the task of managing change. Managing change itself has 2 meanings. Firstly, it refers to the making of change in a planned and managed or systematic fashion. The aim is to implement new methods and systems in an ongoing organization. This type of change occurs in information system development projects. Secondly, it refers to the response to changes over which the organization exercises little or no control. An Area of professional Practice: There are change management experts/change agents who claim that they help clients manage the changes they face or help the clients make changes. A Body of Knowledge: There is large, reasonably cohesive albeit elective body of knowledge underlying the change management practice and on which most practitioners agree. It consists of various models, methods and techniques, tools, skills and other forms of knowledge. All the practitioners are integrated by set of concepts and principles known as General Systems Theory (GST). WHAT HAVE I LEARNT? From the course module Change management and Systems Implementation I have learned: Definition of Change management: As described above. Nature of change: Before implementing change the nature of change is analysed. Three various levels of change are understood viz. Alpha Level Change Beta Level Change Gamma Level Change The Change Process: The process of change has 3 basic stages: Unfreezing Changing Refreezing This is based heavily on Kurt Lewins Adoption of the systems concept of homeostasis of dynamic stability. Force-Field Analysis: identify driving and restraining forces and try to increase the driving forces and reduce the restraining forces. Human Issues in Change Resistance to Change. Change Diagnosis. 7- s Framework. Culture and Strategy in Change Management. Strategy safaris. Various personality types involved in CM. From the overall module, the topic Resistance to change excited me a lot. I enjoyed that session in class and have also done extra reading and research on that topic from web. The later part of the report describes my views on various issues of Resistance to Change in any organization and how I applied those issues to the organization where change has been experienced. RESISTANCE TO CHANGE: Resistance is an inevitable response to change and will exist in any organization. It may happen at all levels of an organization. It is the action taken by individuals and groups when they perceive that a change that is occurring as a threat to them. It can stimulate healthy discussion. Resistance is the last thing management wants during change process. In many instances if pervasive, resistance to change will have detrimental effects for the whole program. It may bring the change into disaster or worse collapsing the whole organization. It must not be ignored. Resistance may take many forms, including active or passive, overt or covert, individual or organized, aggressive or timid. Initially resistance was seen as an unfavourable thing a harmful problem that must be immediately resolved in anyway in order to achieve a successful change. In the early days Management experts agreed that resistance will bring nothing but unconstructive consequences to management as there was lack of support from people especially at management level. Waddell in her journal Resistance: a constructive tool for change management (1990) has found that resistance to change has long been renowned as a negative factor that may influence the success of any change process. She was supported by many experts like McGuire in her journal How to manage change (2003), Mabin in Harnessing resistance: using theory of constraints to assist change management (2001), Teare in Learning from change (2002), Karyn in her case study identifying resistance in managing resistance to change (2002) and Dym in his PhD paper Resistance in Organisations: How to Recognise, Understand respond to it (1999). Mabin found a survey that reveals the prerequisites for a successful change vision, mission, culture, communication and leadership. If those pre-requisites are not met the whole change will fail due to what is often termed as resistance to change (Mabin, 2001). Teare from his analysis of different scenarios of changes argues that the best suited managers are those with entrepreneurial type who would examine problems as whole, willing to take risks to challenge conventional practices and view change as an opportunity rather than threat (Teare, 2002). The 4 factors for failure in managing change are: Lack of consistent leadership. De-motivated staff kept in the dark. Lack of capacity: budget cuts, no spend-to-save policy, short-term approach to investment, stressed out staff working hard just to stand still. Lack of initiative to do something different. McGuire listed 4 key factors for success when implementing change within an organization: Pressure for change demonstrated senior management commitment is essential for change. Leadership is getting others to do what they want to do because they want to do it Eisenhower Pressure is the 1st thing that triggers change and it may come from external or internal organization (McGuire, 2003). A positive message should be communicated throughout the organization of the need and the case for change. Senior management should be supportive both privately and publicly and their commitment and the drive for change is essential if momentum is to be maintained for effective implementation. Teare concern was more on organizational de-layering (Teare, 2003). A clear,shared vision must take everyone with you. This is shared agenda that benefits the whole organization. Business are nothing more or less than organizational of people trying to a jointly defined future Professor Howard H Stevenson, Harvard Business School. The managerial level of the organization should not only work towards the change process but they have to be able to see the vision and institute the change plan to finally achieve this vision (McGuire, 2003). Teare suggested that organization must focus on its desired outcomes during the change process. The managers should be motivated with recognition of their achievements and should participate in change learning process. Exploring Capabilities Provide the resources time and finance. More business is lost every year through neglect than through any other cause Jim Cathcart According to McGuire organization should analyse its capabilities in dealing with change. It needs to know its existing capabilities, the abilities those may be required during the change process (McGuire, 2003). Action Plan plan, do, check, act and keep the communication channels open. We are what we repeatedly do. Excellence then, is not an act, but a habit Aristotle Follow the management methodology PLAN DO CHECK ACT A handy formulae to deal with resistance positively and effectively is D x V x F = R, where: D = Dissatisfaction V = vision F = First (or next) steps R = Resistance to change This says that Dissatisfaction, Vision, and First Steps are all necessary in order to overcome Resistance to change. The model most commonly used to illustrate elements of change and resistance to change is lewins force-field analysis: According to this model, pressing for change threatens stability and thus increase the power of forces maintaining the system. The most effective way to bring about change is to reduce the forces of resistance. Both forces (change and resistance to change) exist within the system and if the system depicts an interaction, the forces need to be conceptualized as interactive. According to kotter and Schlesinger (1979), there are four reasons that certain People Resist Change: Parochial self-interest some people are concerned with the implication of the change for themselves and how it may affect their own interests rather than considering the effects for the success of the business. Misunderstanding communication problems and inadequate information. Low tolerance to change certain people are very keen on security and stability in their work. Different assessments of the situation some employees may disagree on the reasons for the change and on the advantages and disadvantages of the change process. The main reasons for employee resistance are A lack of awareness about the change i.e. when the reason of change is unclear. Ambiguity where it is about costs, equipment, and jobs can trigger negative reactions among users. Comfort with the ways things are and fear of the unknown. When the proposed users have not been consulted about the change, and it is offered to them as an accomplished fact. When the change threatens to modify established patterns of working relationships between people. When the communication about the change timetables, personnel, monies, etc. has not been sufficient. When the benefits and rewards for making the change are not seen as adequate for the trouble involved. When the change threatens jobs, power or status in an organization. Fear of failure. Personality conflicts. Loss of status and/or job security. Lack of tact and/or poor timing. Disruption of cultural traditions and/or group relationships. The risk of change is seen as greater than the risk of standing still. People have no role models for the new activity. People fear that they lack the competence to change. People feel overloaded and overwhelmed. People have healthy scepticism and want to be sure new ideas are sound. People fear hidden agenda as among would-be reformers. People anticipate loss of status or quality of life. People genuinely believe that the proposed change is a bad idea. The different ways to deal with resistance to change are: Facilitation and Support: Where people are resisting change due to adjustments problems, Managers can head off potential problems by being supportive of employees during difficult times. Managerial support help employees deal with fear and anxiety during transition period. Education and Communication: Where there is lack of information or inaccurate information and analysis. Educate people about the change effort beforehand. Up-front communication and education helps employees see the logic in the change effort, this reduces unfounded and incorrect rumours concerning the efforts of change in the organization.
